Using Critical Realism, this study sought to establish the extent to which role and structure mediate the culture of mid-level academic leadership at a merged comprehensive South African university. This was necessitated by the dearth of studies on the culture of leadership at mid-level at universities globally, and at merged comprehensive universities in South Africa, in particular. Seven mid-level academic leaders who were either Heads of Departments or Deputy Heads of Departments within one of the selected university’s faculties constituted the sample of participants. An interpretive research design using the qualitative approach was adopted. Data were gathered using semi-structured interviews which were carried out on MS Teams. Despite significant positivity, the results showed tensions and cleavages as salient features of the culture of mid-level academic leadership at the selected university. This was mainly due to the multiple roles played by the mid-level academic leaders in structural arrangements which result in them being overwhelmed by responsibilities. Amongst other recommendations is the reconfiguration of some structural arrangements and role expectations to enhance the mid-level academic leaders’ ability to effectively contribute to the realisation of institutional and departmental strategic goals, on one hand, and their professional development aspirations and wellbeing, on the other.
